If you want to hire a great engineer, reply faster than you think you need to. Good candidates are usually talking to a few teams at the same time. The team that replies first gets the real conversation. A few things that help: Reply to a new candidate the same day. Book the first call before they've had time to lose interest. Tell them the full interview plan upfront. Give feedback within 48 hours. A slow process doesn't say "we're careful". It says "we're not sure". Speed is one of the few hiring advantages every startup can copy.

How many recruiters does @AnthropicAI have? I went through 4,984 public profiles to find out. 214 people work in recruiting and talent. That's 1 recruiter for every 23 employees. At OpenAI it's 1 for every 29. There's even a dedicated recruiter just for hiring salespeople. P.S. - Interns, advisors and community members excluded. Sourced from @weekdayworks

If a role has been open four months, the job description isn't the problem. Your hiring loop is. I see it across engineering, product and design searches. The JD gets rewritten three times. The title gets adjusted. The range gets nudged. The role stays open. The ad was never the bottleneck. The loop was: → Feedback that takes eight days → A panel that hasn't agreed on what "senior" actually means → A final round that adds one more interviewer every time the decision feels risky Meanwhile, good candidates don't wait. In product-driven companies, they're interviewing at two places, not twelve. The team that replies on Tuesday gets the conversation. The team that replies the following Monday gets a polite decline. So why does the JD keep getting rewritten? Because it's the easiest thing to change. Not because it's the right thing to change.

Most candidates aren't choosing between your offer and another offer. They're choosing between your offer and staying. Inertia doesn't negotiate. It waits for your process to take long enough that leaving feels like effort. Speed reads as respect. Silence reads as doubt.

A job post can sit open for months and still look brand new. Five signals it's stale:

Three boards, three titles. No team name, no manager. The word "urgent". Two seniorities in one requirements list. It's a repost, and LinkedIn shows you the repost date, not the original.

Fastest way through all five, one line in your first message: "How long has this role been open, and how many people have you interviewed?" If they answer, you know what you're walking into. If they don't, that's also an answer.
